I think their starting skillist is randomly divided over the 8 skills and after that, their skillrise is also randomly divided over skills less than 10.5

You assume that a striker needs playmaking skill at least 6 to shoot the ball?

Take a look at my match from today evening. Following player shooted and scored.

Willi Oberländer, Age: 17
Form: divine (17)
Stamina: weak (4),   Keeper: tragic (0)
Pace: average (5),   Defender: hopeless (1)
Technique: average (5),   Playmaker: hopeless (1)
Passing: weak (4),   Striker: average (5)

Just also take a look at the match stats. My team scored 7 times by making 10 shoots. The oponent 0 times by 15 shoots.

It´s also the positioning, that decides whether a striker shoots or not. And there are even more parameters than skills and positioning... You can study tactic videos on youtube and try new things out. But you can also continue writing "sillly game". It´s ok... ;p

So the players are getting the random pops from the main choach? And the assistants are just helping him??
Is better to get a very good main choach w 3 assitents or no assistants and a magical main choach 6-7 extra skills??

nothing is random in training.

Select a head coach who has a high ability in training the skill you have chosen for the individual training. There isn't a strickt rule where you can exactly determine the effect of an assistant coach in % for skill training or GT.

However, in personal experience I can say the assistant coaches help increase the amount of GT on all skills, but the individual skills of the headcoach determines the % of the help on each skill individually.
Note that I have a headcoach with multiple skills at unearthly level, with the exception of keeper.
My players random nearly equal on all non-trained skills at random, wtih the exception for GK, which nearly never pops on random!

So if you have a main coach like this for example
:
Unearthly Stamina--------Tragic keeper
Unearthly Pace-------------Tragic defender
Unearthly Technique-----Tragic playmaker
Unearthly Passing---------Tragic striker

And you have 3 magical assistants,

Your assistants will "help" your head coach alot more with the left column skills than they will on the right column skills.
As for % I guess the difference in help is easily determined in unearthly being 100% help and tragic 0%
Now the amount of the max. % in my experience is 25% extra GT for each Unearthly assistant and without assistant coaches your head coach will train 25% out of 1 GT for each individual Unearthly skill he has.
So if you know unearthly is max and tragic is minimum training, you can conclude 16 (unearthly) is the full 25% of the GT and hopeless is 1/16 of that full 25% training.

This is a calculated guess, but I'm pretty convinced I'm very close to the exact truth...
